Benchmark Change Initiative: Implementation, Evaluation, and Sustainability

The University of Texas Medical Branch (UTMB) facility prides itself in being a premier institution of care. The application of evidence-based practice in several of its units has made it improve on its provision of services. However, the human aspect of the hospital has demonstrated certain weaknesses that the leadership should address. An analysis of the UTMB reveals that the ratio nurses to

patients goes beyond the recommended level of 1: 6. The analysis further revealed that the high nurse to patient ratio exists due to a high turnover rate at the facility. As such, addressing the turnover rate will play an important role in ensuring that the ratio aligns with the recommendation of the American Nurses Association of 1:6. The present paper will thus focus on the implementation, evaluation and sustainability of the nurse turnover change initiative at the UTMB medical-surgical unit.

The Need for Change

In today’s healthcare setting, nurse turnover is a rapidly growing human resource issue. According to hospital administrators, nurse turnover has ramifications because it disrupts hospital service operations (Tang & Hudson, 2019). The UMTB has suffered as a result of high nurse turnover, as evidenced by the high nurse-to-patient ratio in the medical-surgical unit. The medical-surgical unit has a high risk-adjusted mortality rate due to its high turnover rate. Furthermore, the medical-surgical unit has longer lengths of stay when compared to other units. The high turnover rates at UMTB’s medical surgical unit have also raised the cost of a single patient’s care. Since the medical-surgical unit began registering increased nurse turnover, the amount of money spent on individual patients has risen dramatically as a result of the unit’s extended length of stay. The evidence suggests that the unit’s high turnover rate has increased its operational costs (Tucker et al., 2019). According to an analysis, the cost of hiring and training new nurses for the medical-surgical unit has risen dramatically since its nurses started leaving.

The loss of nurses on the medical-surgical unit has also caused staffing issues. As a result, the unit loses trained and experienced nurses, has an unbalanced mix of remaining and new nurses, and is experiencing nurse shortages (Tang & Hudson, 2019). Due to staffing issues, nurse managers have found it difficult to organize work and create schedules. As a result, the remaining nurses will be expected to work longer hours. Nurse turnover has a negative impact on most aspects of healthcare quality because it lowers morale among the nurses on the unit.

Benchmark – Change Initiative: Implementation, Evaluation, and Sustainability

You will utilize your for this assignment. Review the feedback submitted by your instructor on your previous change model assignment. Make any changes or modifications necessary for the submission of this assignment.

Examine your organization’s or department’s performance. Determine an area where making a change would have a large positive impact. Write a paper (1,500-1,750 words) describing the specific problem you want to solve with a change effort. Include the following in your company’s description:

Discuss the issues in this area as well as the present consequences of the issues.
Identify the external and/or internal driving forces, contributing issues, and persons who are impacted.
Examine the stakeholders involved and talk about how your change initiative will influence them.
As a change leader, define your job and responsibilities. Talk about the leadership theory (or theories) you’ll employ to steer the change process.
Discuss the change agents you’ll need to hire in order to make your transition a success. Explain the functions of these change agents.
Develop tactics based on your change model: (a) Explain why this model is important to your company; and (b) use your model to present the strategic features. Make sure that each aspect’s goal, the persons involved, and the actions that must be taken are all clearly defined.
Identify or anticipate potential change hurdles. Discuss possible solutions to these problems, including how to deal with new or unexpected conditions that could stymie implementation.
Describe the measures you’ll use to assess your change initiative’s success. Decide on the measurements or quantifiable variables you’ll employ.

  • One or two sentence responses, simple statements of agreement or “good post,” and responses that are off-topic will not count as substantive. Substantive responses should be at least 150 words.
  • I encourage you to incorporate the readings from the week (as applicable) into your responses.

Weekly Participation

  • Your initial responses to the mandatory DQ do not count toward participation and are graded separately.
  • In addition to the DQ responses, you must post at least one reply to peers (or me) on three separate days, for a total of three replies.
  • Participation posts do not require a scholarly source/citation (unless you cite someone else’s work).
  • Part of your weekly participation includes viewing the weekly announcement and attesting to watching it in the comments. These announcements are made to ensure you understand everything that is due during the week.

APA Format and Writing Quality

  • Familiarize yourself with APA format and practice using it correctly. It is used for most writing assignments for your degree. Visit the Writing Center in the Student Success Center, under the Resources tab in LoudCloud for APA paper templates, citation examples, tips, etc. Points will be deducted for poor use of APA format or absence of APA format (if required).
  • Cite all sources of information! When in doubt, cite the source. Paraphrasing also requires a citation.
  • I highly recommend using the APA Publication Manual, 6th edition.

Use of Direct Quotes

  • I discourage overutilization of direct quotes in DQs and assignments at the Masters’ level and deduct points accordingly.
  • As Masters’ level students, it is important that you be able to critically analyze and interpret information from journal articles and other resources. Simply restating someone else’s words does not demonstrate an understanding of the content or critical analysis of the content.
  • It is best to paraphrase content and cite your source.

 

LopesWrite Policy

  • For assignments that need to be submitted to LopesWrite, please be sure you have received your report and Similarity Index (SI) percentage BEFORE you do a “final submit” to me.
  • Once you have received your report, please review it. This report will show you grammatical, punctuation, and spelling errors that can easily be fixed. Take the extra few minutes to review instead of getting counted off for these mistakes.
  • Review your similarities. Did you forget to cite something? Did you not paraphrase well enough? Is your paper made up of someone else’s thoughts more than your own?
  • Visit the Writing Center in the Student Success Center, under the Resources tab in LoudCloud for tips on improving your paper and SI score.

Late Policy

  • The university’s policy on late assignments is 10% penalty PER DAY LATE. This also applies to late DQ replies.
  • Please communicate with me if you anticipate having to submit an assignment late. I am happy to be flexible, with advance notice. We may be able to work out an extension based on extenuating circumstances.
  • If you do not communicate with me before submitting an assignment late, the GCU late policy will be in effect.
  • I do not accept assignments that are two or more weeks late unless we have worked out an extension.
  • As per policy, no assignments are accepted after the last day of class. Any assignment submitted after midnight on the last day of class will not be accepted for grading.

Communication

  • Communication is so very important. There are multiple ways to communicate with me: 
    • Questions to Instructor Forum: This is a great place to ask course content or assignment questions. If you have a question, there is a good chance one of your peers does as well. This is a public forum for the class.
    • Individual Forum: This is a private forum to ask me questions or send me messages. This will be checked at least once every 24 hours.
